The SMART goals are designed to ensure that employees perform their best, which is possible when they know what is expected from them. It is most preferable to an employee to know where their focus should lie and what their management directives and priorities are. This prevents doubt and misunderstandings about their work performance considered when it comes to determining a reward for their efforts. One benefit of the SMART goals is to give the employees notice of how the company weighs their duties and gives them clear and attainable benchmarks with clearly defined rewards for their achievements (PSCBiotech, 2010). Goal setting and feedback are key elements in the performance appraisal activities of organizations. The setting of goals and feedback on whether achieved is believed to affect the performance of employees positively by enhancing motivation that is necessary for work performance. The relationship between satisfaction with performance appraisal and employee outcomes will be mediated by motivation . Roberts and Reed (as cited by Kuvaas, 2006, p. 506) proposed that participation, goals and feedback influenced the appraisal process. In their studies, Locke and Latham found that although the relationship between goal setting and performance moderated by several factors, it has contributed to the employee has perceived investment in work development (as cited by Kuvaas, 2006, p. 505). The social comparison theory is significant to the research of performance appraisal methods, built on the assumption that people are driven to evaluate themselves. The theory implies that it may be more effective to the raters of job performance to compare an employee to other employees. This theory has the potential to inform on the development of performance appraisal processes because of comparative judgments of social stimuli on particular content dimensions (Goffin, Jelley, Powell Johnston, 2009, p. 252). Goffin, Gellatly, Paunonen, Jackson and Meyer (1996) developed a rating system that takes advantage of the social comparison theory without having to incur the problems that usually compound the comparative methods of appraisal. The relative percentile method provides the means of scaling rater’s relative judgments’ of the ratees to allow for a meaningful comparison of the ratings provided. The rating percentile method promotes the use of social comparisons by encouraging the simultaneous assessment of the ratees (Goffin et al, 2009, p. 253). Previous research on the percentile method of appraisal has shown the benefits of this method in two ways. In their studies of 1997, Wagner and Goffin (as cited by Goffin et al, 2009) demonstrated that the percentile method resulted in greater accuracy than the traditional absolute rating system of performance appraisal. The second study found that the percentile method had greater criterion-related validity when compared to the conventional absolute rating format. Carty and Goffin found that the percentile method was more advantageous in the context of letters of reference and they found it improved on the levels of accuracy in personality ratings (Goffin et al, 2009, p. 254). A performance appraisal method will not be viable if the ratees and the raters believe that it is unfair. Adam’s equity theory claims that individuals formulate fairness perceptions by comparing their perceived work outcomes or rewards to their perceived contributions or inputs. Employees therefore view appraisal systems as fair and ethical when they reflect the individual’s contributions (Narcisse Harcourt, 2008, p. 1153). Greenberg (as cited by Narcisse Harcourt, 2008) identified two factors that affect employee perceptions of performance appraisal and they are the perceived fairness of the appraisal system in relation to the employee’ performance and the perceived fairness of any appraisal that is related to pay increase or a promotion. In addition to the social theory’s practical importance, its application to performance appraisal contributes to the social cognition of employees within an organization by demonstrating that the social comparative process improves the reliability of the appraisals. Recommendations: The approach taken in the relative percentile method in which other ratees serve as benchmarks meant likely to heighten both availability and relevancy of performance appraisal systems. The method uses employees in similar positions to be able to facilitate a meaningful percentile of their responses. From previous studies, the percentile method has promoted the use of the social comparison theory by requiring the rater to consider the ratees simultaneously when making judgments based on performance. This method of parallel analysis of performance indicators is beneficial because the other ratees will serve as useful benchmarks through which the rater will be able to record accurately their ratings (Goffin et al, 2009). This method is different from the other conventional methods of performance rating where the ratee’ is considered individually. The serial processing of the ratees performance results might fail to take advantage of the natural social comparative processes, which explains the low validity of noncomparative ratings in studies where the comparative and non- comparative formats have been evaluated and compared with each other (Goffin et al, 2009). Having good performance appraisal systems is important as it will help in the development of employees and enable them to improve on their work performance. Performance appraisal methods used should have systems that ensure the process done is fair, ethical and clear way. The two main themes explored in In the Attic and Stop the clocks are love and loss The two main themes explored in 'In the Attic' and 'Stop the clocks' are love and loss. Both poets express their insight into the knowledge that the world will not stop regardless of the loss of mankind. This, however, is where the similarity ends. Both writers are expressing their own personal way of dealing with losing someone close to them. On Auden's side, there is bitterness in his loss, and an almost gothic romanticism of Bronte's writing despite its modern edge. With Motions however, there is more of stoicism in the writing. He writes so that we know there has been a great loss on his part, but this poem is not of the melodramatic substance, which Auden's is. Motions poem is a quiet resignation to the fact that a loved one has been lost. It has in its core, a nostalgic romanticism and sense of regret. It has in its essence a nostalgic romanticism and regret likened to that of Thomas Hardy's poetry. It is these two differences in writing style that I intend to explore. Stop the Clocks is a poem that describes a person’s loss and the deepness in which they suffer from their absence. Everything that happens around them feels as though it is ending, the clocks, and the telephones should all be stopped as in the same way that a life has stopped. Also as he says ‘Silence the pianos and with muffled drum, Bring out the coffin, let the mourners come’ it is as if they want the world to know what has happened to the poet, and that everybody should feel some pain like the pain Auden feels right now. The same is represented in the lines ‘Let aeroplanes circle moaning overhead, Scribbling on the sky the message He is Dead’, it’s the desire that everybody should know that Auden is in mourning and that nothing is going to change how he feels, should someone attempt to help him then he will simply send every message the same, I Mourn. The fourth verse is amplifying what a person meant to Auden. ‘He was my North, my South, my East and West’ this shows how much of an impact a person has had on Auden, so much of an impact that they became everything to them. Change King Lear

Why is change inevitable? Why is it feared by many but then embraced with open arms by others? Change is the cause to be different, the process or result of altering. And although changes may be difficult and problematic, they often DO bring rewards to those who undergo them. But that doesn’t mean every change has a happy ending. Students, friends, I’m here before you today to discuss with you the concept of change and its results, and with the help of arguably the most influential writer in English literature – William Shakespeare – and his play ‘King Lear’, as well as the movie â€Å"Life as a House’ and the famous Bob Dylan song ‘The Times They Are a Changin’’. With these texts, I’m going to distinguish and expose the outcomes and arduousness of change. The natural order – or in other words, the physical universe considered as an unchanging structure of life – in King Lear is absolute and when pushed, it pushes back. The most obvious example where the natural order is changed is at the beginning of the play when King Lear divides his Kingdom between his daughters. Regan and Goneril represent King Lear’s sinister attitude at the start with traits such as cruelty and greed. Their deception is seen when the two daughters use exaggerations of love to deceive the King for power. Goneril claims she loves her father, â€Å"As much as child e’er loved, or father found; a love that makes breath poor and speech unable†. But youngest daughter Cordelia –who represents the softer, purer nature of King Lear after he experiences an inner change- is seen to rebel against Lear by claiming her love as â€Å"†¦ according to my bond, no more nor less. † This scene spins the ‘wheel’ of change, beginning the random suffering of the members of the kingdom and creates the dire repercussions that follow. Bob Dylan’s ‘The Times They Are a Changin’’ states ‘Don’t speak too soon for the wheel’s still in spin and there’s no tellin’ who that it’s namin’’ which reinforces the metaphor seen in King Lear that entails how change is happening continually, without word of who it will affect and that once one change comes the ‘wheel’ will continue to ‘spin’ and will just keep on bringing more change, both good and bad. The continuing chain of change is reflected in ‘Life as a House’ when not only the two main characters – George and Sam – are affected by the change of their relationship and their journey of inner change, but when the whole community are affected by change also. When George is admitted into hospital, the whole neighbourhood changes their opinion of him as the town nuisance and begin to provide their time and service to ensure his dream of building a house is finished. This is shown through camera shots moving amongst those working on the house. The husband of George’s ex-wife also goes through some inner changes shown through costume changes and changes in his body language. The once ‘snobby’ business man becomes more of a laid-back family guy when he realises he may lose both his wife and kids if he doesn’t change; creating a sense that his family is his reward for changing himself for the better. ‘The Times They Are a Changin’’ implies that ‘history is in the making’; that a change is coming whether you are ready for it or not. A line in his first stanza reads ‘Accept it that soon you’ll be drenched to the bone’, which is seen as an extended metaphor of ‘water’, where the water represents change. Change is eternal; just as water is. It will never cease to exist and like a flood, it will come whether predicted or not, sweeping away those who are not prepared for it; for if you’re not riding the ‘wave’ of change, you’ll find yourself submerged in it. The line ‘Then you better start swimming or you’ll sink like a stone’ is used to further enforce the outcome of life is you don’t adapt to change; that these ‘changes’ will drown you. This metaphor of ‘water’ is not only representing change, but also the process of change itself. Bob Dylan shows this through his lyrics that the journey undertaken to stay ‘afloat’ may be difficult, but brings rewards and happiness to those who undergo them successfully, as says in his words ‘For the loser now will be later to win’ and ‘The slow one now will later be fast’. During the movie ‘Life as a House’, both the father George and the son Sam jump off a cliff – at different stages of the movie – and plunge themselves into the ocean. The ocean symbolises change, and their jump represents their willingness to take the leap of faith into it regardless of the risk to change their life. Both of these characters have undertaken many hard times during their life, whether it be depression, losing their job or an extreme medical condition, but throughout it all they still manage to stay ‘afloat’ and embrace change into their lives; letting it alter them as they become new people. Unlike Bob Dylan’s song and ‘Life as a House’, ‘King Lear’ perspective on change doesn’t exactly bring rewards to those who undertake tough changes. In Act Three, King Lear finds himself caught in a storm that represents both the insanity infecting King Lear’s mind and the process of change that has been placed before him. Once again nature symbolises change; where it is seen to be the sinister quality used to exploit the weaknesses of the protagonist and is inescapable and inevitable, just like nature itself. Lear’s decline in power over both his kingdom and his family reduces him to a weak, mad man and through the storm Lear has found himself unable to stop the change that is occurring in his kingdom and that he cannot hide from the destruction that it is bringing. Willingly or not, King Lear must change himself and deal with the consequences of his actions, or drown trying. ‘Come mothers and fathers throughout the land and don’t criticise what you can’t understand. Your sons and your daughters are beyond your command. ’ This line from Dylan’s song was composed during the sixties when the younger generations were testing boundaries and moving away from the authority of their parents. I’m sure most of us here have dealt with boundary issues with parents before, so we can all understand why Dylan was giving these parents – who don’t understand or accept the changes within a society – a choice to step back if they are unwilling to change and to help by ‘lending a hand’. This step towards change within both society and families is represented as the reward at the end of the tunnel; not only satisfying the younger generation, but to the whole community. In ‘Life as a House’, the house that is being built is used as a metaphor of the relationship between father and son. At the beginning, the house is a rundown little shack reflecting the state of George and Sam’s relationship at the beginning. George is viewed as the naive parent who doesn’t understand their kid, and Sam is the child who is trying to move away from the authority of his parents. We’re all been there and done that, so we all know what it feels like to be in Sam’s position. But as the house is being pulled down and rebuilt, it symbolises how George rebuilds his relationship with Sam through the building of the house. The change shows on both the house and the family’s relationship, by putting everything that was ever wrong right. This transformation of the house and the relationship is seen as the happy ending brought by change to the family. Lear doesn’t understand his daughters just as George doesn’t understand Sam. He doesn’t know his two eldest daughters well enough to realise the deception behind their love for him as they proclaim it, and he doesn’t understand his youngest daughter Cordelia as he doesn’t recognise just how much she really does love him. King Lear banishes Cordelia along with his loyal subject Kent with a growing ‘blindness’. He says to Cordelia, â€Å"Hence, and avoid my sight† as he also says to Kent, â€Å"Out of my sight. † further showing his ignorance or ‘blindness’ of those who truly care about him. Throughout the play, Lear rebuilds his relationship with Cordelia by experiencing an inner change throughout the play, just as Sam changes himself when George rebuilds his relationship with him. But it is obviously too late for redemption as King Lear – along with many others – die as a consequence of interfering with the dark side of change. Change is inevitable. But it’s up to you to make the best of it. Because nothing worth having in this world comes easily, and although those changes may be difficult and problematic, they almost certainly bring rewards to those who undergo them. Even if they don’t always end the way you expect.

Conformity and anarchy and through unusual language Essay

â€Å"Fight Club† by Chuck Palahniuk explores the theme of masculinity through clever characterisation, exploration of conformity and anarchy and through unusual language.  The traditional role of man was as the head of the family unit. Looking after and providing for his wife and children in the hunter-gatherer role. What if a man has no wife and children? What is his role? What if the man comes from a broken family where he had no father? How is he supposed to live a good male life if he has no good example to follow? These are some of the issues that Chuck Palahniuk confronts on the theme of masculinity in â€Å"Fight Club†. In this essay I will explore the author’s use of characterisation, conformity, anarchy and interesting and unusual language in support of this main theme. The characterisation of the main figure is executed particularly well. The characters of Joe and Tyler are cleverly interwoven throughout the novel until the reader’s realisation that they are both actually the same person. There are a lot of hints in the novel, which suggest this up until it is actually revealed. Several times the narrator, Joe, says,  Ã¢â‚¬Å"I know this because Tyler knows this.†Ã‚  This could be taken as meaning that they are very close friends and tell each other everything or that they are both the same person. The author also refers to the idea of multiple personalities in, â€Å"If I could wake up in a different place, at a different time, could I wake up as a different person?†Ã‚  I think that this illustrates the concept that Joe is a chronic insomniac and changes personality in his sleep.  There are many similarities between Joe and Tyler up until we discover they are the same person. They both love Marla but only Tyler sleeps with her. This provides comic moments when we realise that all through the book Marla has been talking to Joe as her lover but Joe has been talking to her as his friend’s girlfriend. Both Joe and Tyler end up looking like each other, â€Å"Tyler and I were looking more and more like Identical Twins. Both of us had punched-out cheekbones, and our skin had lost its memory, and forgot where to slide back after we were hit.† Tyler starts off looking beautiful, an idyllic version of Joe, he is what Joe wishes he could be. This is indicated in  Ã¢â‚¬Å"perfectly handsome and an angel in his everything-blond way.† He is smart, funny, and knows all of the interesting facts that Joe wishes he knew, like how to break security locks and make C4 explosives. Joe, after discovering how boring his life is asks,  Ã¢â‚¬Å"Deliver me Tyler from being perfect and complete†,  In my opinion Tyler starts as an angelic, saviour figure and turns into an evil alter ego once Joe finds out the truth. The key â€Å"Fight Club† theme of masculinity is explored by examining the notions of, conformity and Anarchy. The theme of conformity and non-conformity is examined by the contrast between Joe’s boss and Tyler. Joe’s boss who wears a different tie for each day of the week plays the stereotypical male role. He contrasts directly with Tyler who squats in a house in the warehouse district, urinates in tomato soup at a hotel and splices single frames of pornography into family movies. He is the ultimate non-conformist. This is the exact opposite of  Ã¢â‚¬Å"Mister Boss with his midlife spread and family photo on his desk and his dreams about early retirement and winters spent at a trailer-park hookup in some Arizona desert.† I believe this represents the American Dream and conformity contrasted against Tyler’s vision of anarchy and chaos in a non-conformist nightmare. The language choice in this seems dismissive of the boss’ dream. â€Å"Some† suggests that the dream is irrelevant. The boss also represents Joe’s idea of his father. Joe believes that  Ã¢â‚¬Å"If you’re male, and you’re Christian and living in America, your father is your model for god. And sometimes you find your father in your career.†

Lucy has a sexual appeal to her personality, much different than her best friend Mina Murray and the typical Victorian woman. This sense of sexual desire will eventually lead her right into the dangerous and evil arms of Count Dracula. The Count only has the ability to attack willing victims, which is why the sexually driven Victorian woman, Lucy Westenra is the first character to become victimized by Dracula’s deadly spell. Count Dracula was an evil, lustful vampire who wanted nothing but power and control. He lived in an Eastern European country called, Transylvania. The Count preyed on any individual who would make him feel in control and powerful of the situation. This is why Lucy Westenra was targeted and made Dracula’s first victim. The first peculiar account Lucy and Mina experience was when they see a Russian ship wrecked near the shore and hear that the there was no life aboard and the captain had died holding a crucifix in his hands. Soon after the account, Lucy started mysteriously sleep walking many night in a row into the grave yard near her home. One night, Mina had awoken the Rowatt 3 find Lucy missing and not in her bed, she then found her outside with a creature with beaming red eyes hunched over her. Mina tried to save her friend but by the time she got over there, the creature was gone. In the morning Mina had found strange dots on Lucy’s neck and after struggling for weeks Lucy became deathly sick and started to change before everyone’s eyes. Unknowingly, she was transforming into a super natural and dangerous form of herself while dead and lying in a cold grave. â€Å"Indeed, it is not only Lucy and Mina who are dramatically transformed in the draining, but Dracula himself, whose transformations are much more varied and complex than those of his victims.† (Pg. 238, Viragh) Count Dracula had stripped this woman of her innocence and virtue by changing her to an evil vampire just like him. Dracula now had control over Lucy but only because she was willing to let him control her. In the nineteenth century, straying away from who a woman is supposed to be according to the Roman Catholic Church is heresy. A woman was never to be with more than one man, but was to be married and completely faithful to her partner. This century was ruled by â€Å"the belief that an individual’s sex and sexuality form the most basic core of their identity, potentiality, social/political standing, and freedom† (Pg. 1, Ridgway) Lucy Westenra had a completely different mindset as she expressed in a letter to her dear friend Mina. â€Å"Why can’t they let a girl marry three men, or as many as want her, and save all this trouble?† (Pg. 66, Stoker) After Lucy states these words in her letter, she immediately admits to her thoughts and actions being heresy. Just because she confessed Rowatt 4 to this sin against the church and her beliefs does not simply alleviate Lucy’s sexual desire. This difference between Lucy and other nineteenth century virtuous women was not just a phase of rebellion, it was psychological. Lucy is fully aware that she is desired by many men and she lets that get into her head, essentially she is feeding off the attention. This vulnerability and openness is why Lucy Westenra is Count Dracula’s first and easiest target. The first time the Count starts to get into Lucy’s head is after her and Mina see the wrecked boat upon shore, containing the containers of dirt. These were Dracula’s sleeping quarters. This fact was not known by the women at the time, but soon after this event is when Lucy starts to sleep walk. This sleep walking is not a coincidence but is psychologically connected to her sinful desires of lustfulness. Count Dracula only has the power the attack willing victims, which could only mean Lucy knew in her subconscious what she was doing by going out to the cemetery at nights. This spell Dracula puts on Lucy is the same spell he put on the three women who now life in Dracula Castle with him. These women were just as innocent and virtuous as Lucy was and are now sex crazed and evil just as the Count is. This â€Å"spell† was a way to undermine women so that Dracula would feel powerful and controlling over them. In essence, Lucy Westenra was a seemingly virtuous nineteenth century Victorian woman who actually had underlying sexual desires. These desires made Lucy vulnerable to Count Dracula, who was consumed with gaining control over his victims.
